What worked
Create a UX Team of 9 to 12 people with whom you meet once every one or two weeks to review designs. Include engineers on the team.

Conduct usability studies and include the engineers as observers

If a developer thinks he or she wouldn’t be able to complete a design in the allotted amount of time, come up with other possibilities; see if they have other suggestions. Work with them.
Be open to good ideas no matter where they come from

Most of this advice comes down to respecting the developers and their work
But what if they don’t respect you…
Don’t get defensive: “You have an idea, I have an idea. We probably need many, many ideas to come up with a good solution. Let’s test them out.
Use the word “Heuristic”Even better do a heuristic evaluation using Jakob Nielsen's 10 general
principles for interaction design.
