After following 75 workers overtwo years, the study by WarwickBusiness School found that proac-tive employees with high levels ofjob satisfaction maintained thatbehaviour over a long period oftime.
Conversely, those with low levelsof satisfaction were found todisplay proactive behaviour only inthe short term, and despite effortsto become more satisfied, this didnot last over the two-year period.
This could be down to workerseither succeeding in changing theirwork environment and no longerneeding to proactively seek trans-
formation, or failing to change itand becoming frustrated and lesswilling to work, the research sug-gested.
The study also found that highlysatisfied employees do not nec-essarily advocate change, afterexamining one group of workerswho had high job satisfaction butdid not want to rock-the-boat intheir organisation throughout thetwo years.
The findings suggest that changecould be the motivation many em-ployees need to become more activein the workplace.
The researchers also looked athow workers adapted to situationsand found that the easier theyadapted to change, themore likely they wouldremain proactive overthe long term.
Proactivity is important for in-novation and implementing organi-sational change, said Dr KarolineStrauss, one of the studys authorsand part of the organisation & HRmanagement group at WarwickBusiness School.
So it is important to sustaina proactive workforce and wehave found that job satisfaction isimportant, not just as an instiga-tor of proactivity, but as a force formaintaining momentum.
A separate study, published in theJournal of Business and Psychol-ogy, found that proac tivity andadaptability among the workforceis essential if effective organisa-tional change is to be maintained
in the long term.If employees do not adapt to
change, they are consequentlyunlikely to support proactivity,added Dr Strauss. This researchfound a significant positive linkbetween a workers adaptivity andproactivity.
Those who fail to adapt tochange seem to be less likely to ini-tiate change in the future as theymay see change as threatening andmay lose confidence in their ownability to be proactive.
